一个候选人满脸青春豆闪着光芒,给你描绘他脑中浪漫而神秘的场面:咖啡馆,与跨国公司高层一对一的聊天,成熟而低调的氛围,夹杂着不可告人的商业阴谋,第二天报纸上石破天惊的挖角新闻。。。。一切浪漫幼稚的让你忍俊不禁。
另一个候选人一脸的平静和理性,告诉你他想象中猎头的公司该是如何细节,如何日复一日,如何规规矩矩的面对客户。。。。。一切真实地让你怀疑眼前的这个家伙是否在猎头行业做过。
你挑哪一个来做你的researcher?
软件行业,或大或小的公司都在统一的质量标准下运营,区别只在于质量控制高下有别;FMCG,无论是百事还是可口,大家都在做广告,只是市场方向有所区分。传统行业有着类似的框架,唯独猎头业,你可以做到像家彻头彻尾的中介,也可以做的成为十足的商业伙伴兼管理顾问。你是否对这个行业心存敬畏之心,你能如何想象你的形象,决定了你的可能性。
那些对行业过于无知的人,满脑袋的浪漫让他们有可能成为顶尖猎手。
那些对行业一般状况了解到位的人,平淡和实干可以满足正常的操作需求。
&nsp; 最怕的是眼前的年轻人告诉你:我之前接触过一些猎头,有所了解。想象一下他这个level能接触的猎头都是什么样的吧,他能怎样要求自己?
严谨与科学
不止一次有人跟我说他自觉适合做猎头,因为“懂得怎样识人”。
这里有两个错误:误以为猎头作的就是评估;误将日常的识人与猎头评估混为一谈。
日常的“识人”在东方是个既世故又模糊感性的概念,不但含混不清而且往往只针对大而化之的个性,而这种个性又并非以现代的概念来表示。
猎头是个严谨的过程。光就人员评估一块而言,从最初的职位分析,到提炼关键点,直到最后形成的评估要点,其中既有硬件因素,诸如专业素养,业务模式,项目管理形式,人员信息流通方式,又有软型因素,诸如跨部门协调能力,可塑性等等,这些与“识人”完全是两种概念。
整体而言,猎头是个严谨的过程,强调分析,强调逻辑,随性之人难以胜任。
附:举个例子吧,猎头公司如何衡量候选人的非技术管理能力。不同的公司可能有不同的points。下面所附为其中一种体系,内含共七大方面30个细则。对于猎头过程应该如何严谨,这可以给出点概念。

Travel within the region (estimated 30 - 40% depending upon projects) required to properly execute responsibilities.
General Responsibilities
Within the EMPLOYER’s Asia Pacific region, across all EMPLOYER divisions:
1. Assist local management in reducing taxes to their lowest, lawful amounts.
2. Assist local management in implementing EMPLOYER’s global tax strategy, modified appropriately for the region.
3. Assist local management in implementing EMPLOYER’s common, global tax processes and procedures, incorporating best practices and modified appropriately for the region.
4. Assist local management in ensuring EMPLOYER operates in compliance with tax laws and regulations of all countries in which it does business.
5. Provide tax technical support and advise to EMPLOYER in region in relation to direct and indirect tax matters including acquisitions and divestitures
6. Interface with global tax staff on tax related matters
Specific Responsibilities
Working as a team member in cooperation with regional and local Finance, Treasury and Legal staffs in both direct taxes and indirect taxes in relation to:
1. Monitoring laws, regulations and administrative rulings affecting taxes and communicate proposed and enacted changes to local management. Assist in analyzing the impact of these changes.
2. Providing input to EMPLOYER A management for advocacy with governments on tax matters.
3. Representing EMPLOYER at regional industry associations dealing with tax matters.
4. Reviewing business model assumptions for tax costs.
5. Providing oversight on government tax audits and controversies in tax matters
6. Overseeing the preparation and timely submission of:
a. Ruling requests covering prospective transactions.
b. Applications for tax exemptions/holidays relating to tax matters.
c. Written replies to government requests for information.
d. Written replies to government notices of potential or actual fines, penalties or other sanctions.
7. Engaging and managing outside service providers to assist with the timely accomplishment of responsibilities.
8. Assisting local management in evaluating potential outside service providers to assess their capabilities and capacity to assist with the administration and/or reporting of tax matters.
9. Coordinating and controlling the issuance of appropriate corporate powers of attorney and fiscal representation authorizations.
10. Conducting, or arranging to have conducted, regular training on the administration and reporting of tax matters.
11. Oversight of Korean and Japanese operations of EMPLOYER.
Required Education, Skills and Experience
1. University degree or equivalent in a business-related field. Advanced degrees in business or law are preferred.
2. A high-level understanding of the tax laws, regulations and procedures of each of the countries in the region in which EMPLOYER does business.
3. At least 5 years of experience with tax matters in business, consulting, legal or government environments.
4. Demonstrated ability to work effectively as a member of a team.
5. Excellent English language skills, written and verbal.
6. Korean or Japanese languages skills would be an asset.

Zoe说:厨房是个完整的生活空间,不仅可以煮菜,写字看书同样相宜。
于是我每次冲进厨房时都有她在里面“青灯黄卷,红颜穷经”的错觉。
Zoe说:喜欢看NBA,喜欢指点足坛风云,还喜欢看跳水。
问题是她不会篮球,也不会足球,跳水?怪物才会。不会没关系,Zoe照样球评写的风生水起。
Zoe说:对早期教育这个主题很感兴趣,认同从人的天性出发引导和唤起内在潜质的教育方法。
于是我戏言:我看到母性的光辉在闪烁。“记录下所有关于孩子的一切,编辑成一本翔实的早期教育实验数据和实验日记。有文字,绘画、照片,数据,按照日记的体例编排。”想象一下,谁说这个画面不够温馨?
Zoe说:很喜欢小东西——筷子,碟子,杯子。她想不通为什么很多人会买个几万块的电视——“那可以买多少杯碟啊!”
于是我每次下班路过附近的别样筷子店都忍不住想进去看看,大概挑几款送给她她会很开心。“无功不受禄”?鬼才相信!给她一个朴拙的素色陶器,再给她一个青花瓷瓶,鱼和熊掌,她会挑哪个?“两个都要”?我确信她会要前者。
Zoe说:她的工作是“心理辅导员”,“我知道因为我被信任,所以才能荣幸地担当这个角色。可是太多的倾诉已经影响到我的心情和我的工作,我只觉得累和烦躁,没有欢喜。”
于是我庆幸我没有“信任她”,除了一次让她抱怨“在你垮掉之前我已经疯特勒”之外。但我真的确信:一个女性,可以让男性倾诉,可以让女性信任,其人其性情当然“没话讲”。
Zoe说:超级女生如此这般,如此这般;莱卡如此那般,如此那般。长篇大论,了无断续,互陈利弊,相映成趣。
她在照着纸上念吗?“没有啊,我没有照着念”。我相信,但我没告诉她。我同样没有告诉她,挑拣词句时她发出支支吾吾的声音,实在cute!
Zoe说:我害得她不敢再写流水账了。是的,她写了很多流水账,流水帐里记了太多外事,外物,其他人,她的候选人,她买的书,她看的节目,她的朋友。
很少写她自己,即使写起来,也是外在的多,谈起来不着痕迹——可是,我看到她的痕迹。
不妨摘几段我最喜欢的流水账:

用我开过的玩笑话说:“从小颠沛流离”,这种背景相似的生活化场景,遥远的让我怀念;这种场景里走出的Zoe,亲爱的让我“花痴”。

昨天发生了一件十分尴尬的事,后来打电话给妈妈说我晚上回家,又说有件事在办公室不方便说,回家再告诉她吧。不想,这被妈妈误会了。
回到家,看到爸爸做了很丰盛的晚饭,我奇怪得很。
爸爸问,妈妈说你出什么事了,是不是被开除了??——怎么会,我这么乖!
那是辞职了?——当然没有!
那你做什么坏事了?——my god!我竟这么恶劣?!
我觉得太好笑,妈妈不知道跟老爸讲什么了!
等妈妈回家,也是一脸纳闷+担心的神色,令我越发觉得有趣。妈妈问是感情的事吗?我说,不是。那是什么?——妈妈怎么这么八卦了?
不能告诉爸爸的。等到我告诉妈妈那一件糗事的时候,妈妈差一点笑坏了!
后来我问妈妈,如果我真做了什么不好的事,那她为什么还要做得这么丰盛的晚饭?
妈妈说:碰到大事的时候,我们当然要更加关心你。
”

Zoe离我有点远,远的我可以随时跟她谈起我的“非分之想”,好像在谈于我于她都毫不相干的事。
Zoe离我有点近,近的“lingerring feelings”默默地绕梁三日。
可惜的是我已难醉,“慢慢失去花一堆时间去体会微小的东西的能力”;可惜的是我已难醉,我可以二十四小时不联系她。
难得的是我已微醉,醉得突如其来,醉得莫名其妙,醉得让我发觉尚在人间,醉得一直能体会“lingerring feelings for Zoe”,直到醉意淡去了无痕。
片段
生活需要框架
我是个需要“框架”才能活得下去的人——用一些终极目标,规则和表格给生活搭建一堆条条框框。
20岁之前在所谓的“人生意义”上兜兜转转,痛苦的结果是发觉这是个虚无的主题。并不是说人生空洞,而是不该有这样先验的所谓意义,那不该是“实证表述(positive statements)”,而应该是种“规范表述(normative statements)”。我个人的意义在于:解读与体验。
一个人,踏入社会就制定了由此到死的计划,这听上去未免太荒谬,但我就是这么做的。不能说这种计划没用,至少它帮助建立大致的方向。
我一直在描绘自己期望的生活,理性到一个一个时间点,又感性到一个一个模糊的形容词。
我喜欢被框定的生活,几点起床,走什么线路,几点心理学,几点经济学。每周何时做下人物资料收集。。。。。。。
试过很长时间没有这么做,结果是生活毫无安全感。
排遣
痛苦是需要自己排遣的,而且只有依靠自己排遣。朋友?对不起,人越长大,内心越是有很多微妙的东西他人无法了解;而且——你也太婆妈了吧?
问题是怎么排遣。
多数人还是不能免俗的找人倾诉,也算是万不得已的方法之一,但倾诉也有高下之分。有的喋喋不休感情泛滥,旁人不但不着要领而且万分肉麻,是为下品;有的情深款款虽三言两语而心境尽出,是为中品;上品是什么?默然无语,心照不宣,冰块与酒精,共坐看着天色亮起来。此时一个好的倾听者将是“一将难求”。
我最欣赏的,莫过于我的方法:一个人,音乐,冰块,酒精,阳台,伴着夜色直到东方既白。好不看日出,看到了,才觉得自然是伟大的,个人是渺小的,而个体则是孤独的。
百分百女人
大概女人一结婚就有做红娘的冲动,箭牌的Sophy说:我们上海分公司有很多美女,喜欢什么样的?
我想,三个词:性感,感性,知性。
性感:。。。。
感性:并非幼稚小女生愁肠百转的感性。而是她的敏感,她的丰富,她的温柔。。。。。
知性:意味着成熟,理性和真正的韵味。太感性的女人太可怕太伤人。知性的女人,默契多于言语,清淡素雅,相处终日,口角擒香,眼波流动,暖意悄然,谁解其中味,欲辨已忘言。
眼巴巴地借问亲爱的Sophy:“上海分公司的美女,有这样的吗?”
